Internal social responsibility and organizational commitment in small and medium enterprises

Licandro O.; Ortigueira-Sánchez L.C.; Iriarte-Ahon F. · Revista Venezolana de Gerencia (2026) · DOI: 10.52080/rvgluz.31.116.1

Resumen

Accumulated research has found that the application of Internal Social Responsibility practices positively impacts employee organizational commitment. However, this research has some limitations that this paper aims to overcome: it has not focused on small and medium-sized enterprises, it has only considered employees of a single company, and it has not assessed whether this relationship is mediated by other variables. The objective of this paper is to evaluate the mediating role that job satisfaction, the socio-cultural profile of employees, and variables related to the employment relationship (seniority, salary, etc.) might have on this relationship. A structured questionnaire was administered via Facebook to a sample of employees working in different medium-sized enterprises in various locations throughout Uruguay. The results showed a strong positive correlation between Internal Social Responsibility and organizational commitment, that job satisfaction moderates this relationship, and that neither socio-cultural profile nor employment relationship influences it. This paper provides empirical results on aspects that have been little studied by academics. Furthermore, it has practical implications for the effective development of organizational commitment.
